高校辅导员心理契约违背的作用机制
--基于社会交换理论的实证研究 |

摘 要: 从社会交换的视角,探讨心理契约违背对情绪耗竭与工作满意度的影响,以及组织支持感和内部人身份认知的双中介作用。以高校辅导员为研究对象,运用问卷调查法,使用结构方程模型技术进行统计分析,结果表明:心理契约违背对情绪耗竭具有显著的正向影响,对工作满意度则具有显著的负向影响;组织支持感在心理契约违背与内部人身份认知、情绪耗竭、工作满意度之间起部分中介作用;内部人身份认知在心理契约违背与工作满意度之间起部分中介作用,但是在心理契约违背与情绪耗竭之间的中介作用并不显著。研究结果有助于揭开心理契约违背影响机制的黑箱,能够为高校辅导员队伍管理实践提供启示意义。 |

An empirical study on the influence mechanism of college counselors’ psychological contract violation: from the social exchange theory perspective |

Abstract: The present study is to examine the impact of psychological contract violation on college counselors’ emotional exhaustion and job satisfaction, and investigate the mediating role of perceived organizational support and perceived insider status from the perspective of social exchange. A structured questionnaire was employed as the research instrument for this study. Structural equation modeling (SEM) was utilized to analyze the data for testing the hypotheses proposed. Results of SEM analyses suggest that psychological contract violation has a significantly positive effect on emotional exhaustion, and negative effect on job satisfaction. In addition, while perceived organizational support is found to play significant mediating roles between psychological contract violation and perceived insider status, emotional exhaustion and job satisfaction perceive insider status partially mediate only the effect of psychological contract violation and job satisfaction. The mediating effect of perceived insider status between psychological contract violation and emotional exhaustion is not significant. The findings of this study could contribute to uncovering the “black box” of how psychological contract violation impacts on counselors’ work attitude, and also provide important enlightenment to the practice of higher education management. |
